Is it possible to scale a business without sacrificing your sanity or your values?

On this week’s ScaleUp Radio, we meet two founders from very different backgrounds who prove that growth doesn’t always have to be noisy, flashy or frantic. It just has to be intentional.

🎙️ Emma Burlow, founder of Lighthouse Sustainability, left the corporate world to build a consultancy focused on ESG, net zero and making local impact that adds up globally.

🎙️ Kevin Pope, Group Director at Protrack Group and Biostart Security, brought military discipline and real-world experience to create tech products that solve critical fleet and security problems.

They may operate in different industries, but they share one thing in common: a clear sense of purpose and a grounded approach to scaling that works.

Why They Started: Purpose vs Product.

Every founder has their own reason for starting up. For Emma and Kevin, their motivations couldn’t be more different, but both are deeply personal.

Emma launched Lighthouse Sustainability after feeling creatively stifled and burned out in her previous corporate role. She wanted to “do what I’m good at” again and help others make positive change in the world.

Kevin, a 25-year army veteran, saw an opportunity to improve the telematics market. He bet on himself by remortgaging his home and building a system from scratch that solved real customer problems.

According to the ScaleUp Challenges Report, over 40% of SME owners say they started their business to take control of their future. Emma and Kevin show us what that looks like when purpose and grit meet clear intent.

Scaling a Team Without Losing Your Culture

Hiring can feel like a minefield, especially in small, founder-led businesses. Both guests were candid about the challenges.

Emma’s approach:
Runs a small core team with global associates
Struggles with performance management in close-knit teams and says it’s “like family”
Considering a shift to an advisory board for accountability
Exploring if growth should come from more people or smarter delivery

Kevin’s experience:
Admits most hires haven’t worked and now outsources software development
Offers staff unlimited holiday and flexible working, focused on loyalty and trust
Builds team spirit with meals, events and feedback loops and even asks staff to evaluate his performance

As outlined in The Entrepreneurial ScaleUp System, scaling isn’t about hiring fast. It’s about building a team that supports your mission and removes reliance on the founder.

Lead Generation That Starts with Listening

Emma and Kevin both emphasise one thing. Relationships matter more than reach.

Emma finds joy when new clients say, “So-and-so told me to come to you.” Word of mouth remains her biggest win.

Kevin avoids cold sales. He invites prospects to rugby matches, insists on no business talk, and only follows up once trust is built. “Tell me your problems” is how he opens conversations, not with a pitch.

SmartBoards® and Smart90® encourage SME leaders to build consistent marketing rhythms. But success starts by understanding real client pain points, not pushing products.

Balancing Growth with Real Life

Scaling is only sustainable if it works for your life, not just your balance sheet.

Emma is testing a four-day work week and takes forced breaks to avoid burning out again. She believes the best ideas happen on a run or walking the dog.

Kevin admits he’s still chasing full financial freedom but values being able to switch off at weekends. His new venture, Biostart, tackles biometric access and machinery theft. It is driven by a clear customer problem, not a trend.

They’re both building on their own terms and proving that growth doesn’t have to cost you your peace of mind.

Final Thought: Leadership that Fits You

This week’s founders remind us that there’s no single route to success. But the best businesses are led by people who know what matters most to them, to their teams and to their clients.

✅ Emma’s takeaway: Protect your energy. Lead with your values.
✅ Kevin’s takeaway: Solve problems. Stay grounded. Keep learning.

Whatever stage you’re at in your scale-up journey, you don’t have to shout to be heard.
